Flexicon Words at Work CIY: “Coin It Yourself”
1 · Definition
Petered-Out Principle: In hierarchies, people are often promoted past their motivation, not (or before) their competence. They remain capable but lose the craft-driven energy that made them excel, so engagement, creativity, and initiative flatten.
(Origin: My riff on the infamous State the pattern the term names.)
2 · Link to the classic Peter Principle
| Limiting Factor | Peter Principle | Petered-Out Principle |
|---|---|---|
| What tops out? | Competence (skill) | Motivation (desire) |
| First visible to | Reports / peers via poor results | The individual (loss of joy) → then team via lower spark |
| Typical outcome | Bumbling boss, performance dip | Passion plateau, quiet quitting, Individual Contributor attrition |
3 · Research lenses (why motivation collapses)
- Schein — Career Anchors
Technical/Autonomy-anchored people pushed onto Managerial tracks → identity clash, disengagement.
- Herzberg — Two-Factor Theory
Promotion raises hygiene (pay, title) but removes motivators (craft achievement) → net satisfaction drop.
- Self-Determination Theory (SDT)
Manager roles often cut Autonomy, reset perceived Competence, and shift Relatedness → intrinsic drive falls.
- Empirical study (sales data, 200+ firms)
Top reps promoted to manager roles delivered lower team performance, confirming promotion-fit mismatches.
